RBT to BCBA: making the step deliberately
The certification is the easy part to plan. The hard part is choosing the employer who will let you finish.

How do you move from RBT to BCBA?
Why the step stalls
Almost every stalled route we see has the same shape. The technician is good, the employer values them in the technician seat, and the supervision that was promised at interview quietly becomes whatever is left after billable targets are met. Nobody acts in bad faith. The incentive simply points the other way: an excellent technician delivering direct hours is worth more to this month's schedule than a trainee accruing unrestricted hours.
The fix is structural, not motivational. Supervision has to be scheduled in the same way billable hours are scheduled, and the variety of activity has to be deliberate. If your week is entirely direct implementation, the hours accumulate but the competencies do not.
What to ask before you accept a fieldwork job
The last point is worth its own sentence. Tuition support and paid supervision are genuine benefits and increasingly common on ABA roles. They frequently come with a repayment period. That is not unreasonable, but it changes the cost of leaving a bad supervision arrangement, so read it before it becomes relevant.
- How many BCBAs supervise here, and how many trainees does each carry?
- Is supervision time inside my scheduled hours or expected on top of them?
- What unrestricted activities will I actually get — assessments, programme writing, caregiver training?
- What has happened to trainees here who needed longer than expected?
- Is any tuition, exam or supervision support tied to a repayment clause? Read that clause before signing.
The pay picture across the transition
The jump at certification is the largest in the ABA workforce. It is also the moment your negotiating position changes most, because the supply of certified analysts is the constraint most employers are managing.
| Stage | Advertised range | What employers are paying for |
|---|---|---|
| RBT / behavior technician | $20/hr – $30/hr | Direct implementation, data collection, fidelity |
| BCaBA | $52k – $72k | Delegated programme work under BCBA oversight |
| BCBA | $75k – $115k | Clinical ownership of a caseload and supervision of technicians |
Ranges reflect what we typically see advertised on roles we recruit for in the US. They are a market guide, not a survey, and vary by setting, caseload and experience.
Timing the move
Two patterns work. Certify and stay, which is worth doing when the employer promotes internally at a genuine market rate and the caseload you would inherit is one you understand. Or certify and move, which is worth doing when the internal offer reprices you as a known quantity rather than as a certified analyst.
Start the market conversation before you sit the exam, not after. Employers hire for start dates months out and will hold a role for a candidate whose certification date is credible.
Questions people ask
- Does RBT experience count toward BCBA fieldwork?
- The hours you work as a technician can count as supervised fieldwork only when they are supervised and recorded to the BACB's standards. Simply working as an RBT does not automatically accrue fieldwork.
- Should I take a BCaBA step on the way?
- Only if it fits your degree route. BCaBA is a separate certification at assistant level, not a compulsory stage between RBT and BCBA.
- Will my employer match an external offer once I certify?
- Often, but usually only when there is an external offer. If internal repricing at certification is important to you, agree the mechanism before you start the route rather than after you pass.
